What We Can Learn From Dorothy Vaughan: Leadership through foresight, advocacy and apatability
Long before most people had encountered a computer, Dorothy Vaughan realised that one was about to change her team's jobs forever.
Her response was not to resist it. She learned how to programme it.
As a mathematician and supervisor at the organisation that would become NASA, Vaughan spent her career navigating profound technological and social change. She became the first Black supervisor at the National Advisory Committee for Aeronautics (NACA), advocated for the women she led and, when electronic computers began replacing human ones, recognised that the skills needed for the future would be very different from those that had brought them success in the past.
Her story is one of quiet leadership, adaptability and an extraordinary ability to see potential in both people and change.
So what can modern leaders learn from Dorothy Vaughan?

Who was Dorothy Vaughan?
Born in 1910 in Kansas City, Missouri, Dorothy Vaughan graduated from Wilberforce University with a degree in mathematics at just 19. She became a mathematics teacher before joining NACA's Langley Memorial Aeronautical Laboratory in 1943, initially believing it would be a temporary wartime role.
Vaughan joined the segregated West Area Computing unit, a group of Black female mathematicians who performed complex calculations for aeronautical research while working separately from their white colleagues under Jim Crow laws.
In 1949, Vaughan became acting head of West Computing, and was formally appointed two years later. She became NACA's first Black supervisor and one of its few female supervisors. She led the group for almost a decade, advocating for its members and helping talented mathematicians, including Katherine Johnson and Mary Jackson, progress into other areas of the organisation.
When NACA became NASA in 1958 and electronic computing began transforming their work, Vaughan adapted again. She became an expert in the FORTRAN programming language and contributed to NASA's Scout Launch Vehicle Program before retiring in 1971 after a 28-year career.
Where she excelled
Vaughan's leadership was not characterised by status or visibility. Her strengths lay in recognising what was coming, developing people and creating opportunities for others as well as herself.
1. Anticipating the skills of the future
As electronic computers began replacing the human calculations her team had built their careers around, Vaughan recognised that their existing expertise alone would not secure their future. She learned FORTRAN and developed expertise in electronic computing, positioning herself to remain valuable as technology transformed the workplace.
2. Advocating for other people's potential
Vaughan was known for championing the women she supervised, recommending individuals for assignments that matched their abilities and advocating for promotions and pay rises. Significantly, NASA records that she also intervened for white women outside her own group when she believed their contribution deserved recognition. Her leadership was not about keeping talented people close. It was about helping them find opportunities to progress.
3. Leading through credibility
Vaughan earned the respect of both her team and the engineers they supported through her technical expertise and judgement. Engineers trusted her recommendations when they needed the right mathematician for a project and sometimes specifically requested Vaughan herself for particularly challenging work. Her authority came not simply from being appointed a supervisor, but from demonstrating that she understood the work and the people doing it.
Where it wasn't perfect
Vaughan's career was remarkable, but her path to leadership was far from straightforward. In her case, the difficulties in her story tell us less about shortcomings in her leadership and more about the barriers she encountered while trying to progress.
1. Recognition did not always match contribution
Vaughan served as acting head of West Computing from 1949 but was not formally promoted to the role until 1951. She was already doing the work, demonstrating how organisational recognition can lag behind someone's actual capability and contribution.
2. Removing segregation did not remove inequality
When NACA became NASA in 1958, segregated working was abolished and Vaughan moved into an integrated division. She sought another management role but never received one, and while we cannot know precisely why, the end of formal segregation should not be confused with the end of racial or gender bias.
Leadership lessons we can apply today
Dorothy Vaughan's story is particularly relevant at a time when organisations and employees are once again considering how rapidly advancing technology will change the skills people need.
1. Build capability before you need it
Vaughan didn't wait until technological change made her existing skills obsolete. She anticipated what was coming and developed the capability needed for the future. Strong leaders look beyond today's performance and ask what their people will need to succeed tomorrow.
2. Great leaders create opportunities for others
Vaughan's legacy is reflected not only in her own achievements but in the careers of people who passed through West Computing, including Katherine Johnson and Mary Jackson. Leadership is not about being the most talented person in the room. It's about recognising talent, creating opportunities for it to grow and being willing to let capable people move on to bigger things.
3. Adaptability requires action
It's easy to talk about embracing change. Vaughan actually did it. When technology transformed her profession, she learned new skills and moved with it. Adaptability is not simply being open-minded about change; it is taking practical steps to remain capable and relevant as the environment around you evolves.
Final thought
Dorothy Vaughan spent much of her career doing work that history barely noticed at the time.
Yet she led people whose calculations helped advance American aviation and space exploration, broke a significant leadership barrier and recognised that the arrival of electronic computing represented an opportunity to develop rather than a reason to retreat.
Perhaps most importantly, she understood that leadership is not simply about your own progression. It is about seeing what is possible for the people around you and helping them become ready for what comes next.
